Six months ago I welches promoted into a new role where I manage five product engineers, while also leading ur reporting and analytics team.Why did you decide to join Lever?I sought out Lever deliberately for its mission, it being able to provide the growth, and getting to work alongside a high-caliber team. After a string of consumer products, enterprise software binnenseemed like a better model for impactful work that improves users lives and it can be done profitably.Lever was still under 50 employees when I was interviewing, and I was surprised to walk in and see another black male in the office. I was shocked to learn there were actually three- I didnt know that existed in Silicon Valley startups. After the initial surprise, I also felt relieved. I was so used to being the only black guy in an office, and the environment immediately felt more welcoming to be surrounded by people who can just get me in some ways. Also, in hindsight, I can see that a lack of diversity contributed to a lot of issues in my previous workplaces.What kinds of issues?A previous startup had OK gender ratio, but dismal ethnic/racial diversity. I was used to it from having been the one black k id at so many places, but the one Mexican co-worker and I developed a kinship and tried to untersttzung each other.Recruiting at this company was really hard because the homogeneity can be self-perpetuating. When you have a room full of people who are white, its much easier to continue hiring only more of the same. And even when you have minority candidates interviewing, not everyone is as comfortable being the only black guy, or the only woman- or the only whatever- in the room. So you cant necessarily close them and the situation only continually gets worse.Theres a lot of research coming out now supporting the argument that diverse teams make better choices in complex situations, and I can think of multiple instances in my career in which the lack of diversity contributed to poor decision making. For example, I observed a company of mostly white, affluent iPhone users delay shipping on Android because Android users reportedly earn less money, and later regretting the choice after discovering their Android users are more engaged. Ive watched helplessly as another company used the data they collected on users in discriminatory ways, which not only erodes users trust, but also the trust of the employees who have been subject to discrimination in their lives. If these teams were more diverse, especially among the leadership, I doubt the same choices would have been made.Besides something as concrete as the number of black co-workers, what did you see at Lever that you didnt at other companies?Levers pleasantly surprised me with their awareness and dedication toward diversity inclusion (DI). Unlike a lot of other companies that pay lip service because its the trendy thing to do, Lever walks the talk. Were not perfect by any means, but DI is a topic thats actively discussed and people from all levels are passionate about it.Another thing Ive been pleasantly surprised by is the level of investment in the people. For example, theres Ramp Camp, which is the employe e on-boarding program that takes place once a month for a week. For both efficiencys and camaraderies sake, we do our best to have multiple new hires start on the same day so that they can go through Ramp Camp together. It provides all new employees a baseline context about the company, our customers, our story, and how our business runs. With this common context, employees then move on to onboard to their specific role. Having a full calendar starting from my first day was a signal for how seriously the company wants to set employees up for success.I was also impressed that theres a DI session in Ramp Camp. New hires will eventually start interviewing other people and contribute to the culture, and it was clear Lever wanted to get it right from the beginning to help people understand bias and build a more diverse team.I personally really value diversity in my environment- variety is the spice of life. I find it enjoyable to learn about experiences Ive never had and can never have, cultures Im not a part of. Im a firm believer that people with different perspectives can make better decisions together, so it gives me hope that Lever is both dedicated to, and succeeding in, building a truly inclusive environment.What is your best advice for people looking for companies that support diversity? What sort of research can they do to find these companies?Find companies that know and tell the world that the work to create a diverse and inclusive environment never stops. Having a structured hiring process is important to minimize bias. Look for companies that will tell you exactly what their interview process is like because theyve actually codified it and arent winging it every time a candidate comes in. It is common for these organizations to receive dozens of applications for a single job posting. Job seekers should focus on gaining practical experience and relevant education to add depth to their resume, as competition is keen for any opening related to this field. Determine an Area of Interest The first step to getting a job at a marine facility is determining what career path you are interested in pursuing. Marine facility career options include a marine biologist, marine mammal trainer, aquarist, ichthyologist, veterinarian, veterinary technician, and various support staff positions in animal care or administration. If you decide what career you are seeking at an early stage, you will have the ability to tailor your college courses to prepare you for that specific job. It is important to do some research on the career that you intend to pursue. You can research positions on the internet, in published career guide books, or in industry periodicals. Many marine research organizations offer summer internship programs for aspiring marine scientists, and some opportunities also have compensation (stipend, housing, or other perks). Opportunities may be available with a variety of species including marine mammals, turtles, fish, and other marine life. These internships often also count for college credit, so be sure to check with your advisor to see if they can be counted towards your degree requirements. Gain Hands-On Experience Internships are also a great way to gain hands-on experience at an aquarium, zoo, research facility, or marine park. Many zoos and aquariums have internship programs designed to allow members of the community to prepare food, assist with feeding, assist with educational programs, observe or assist with veterinary care, and maintain habitats. While many of these opportunities are volunteer positions, some facilities do have some entry-level paid positions. Gaining experience as a veterinary assistant (no degree required) is another great way to strengthen your resume for a variety of animal career paths. Assisting a vet who deals with wildlife species is, of course, ?ideal, but working for any type of vet will be a plus for the “experience” category of your resume. This experience will be particularly valuable if you eventually decide to pursue a degree to become a licensed veterinary technician. Find an Opportunity Marine jobs may be advertised in local newspapers, trade publications, or career email listings sent out by colleges or universities. There are a lot of other people in my profession and I don’t speak for us all. But what I’m about to say is what I feel is an accurate sample size of what most of my peers in my field can all agree on.Hard truth on this one: absolutely not. Not only do we not usually read them, most of the time we don’t even open that attachment or give cover letters a cursory glance. It’s such a waste of time. Many companies have even stopped asking for them altogether.But I’ll tell you who DOES read cover letters: hiring managers. Not all. In fact, a lot don’t, but in the entire hiring equation, were I to assign likelihood, a hiring manager is more prone to read the cover letter than anyone else involved. And even then, I’d add another factor that narrows the field - hiring managers at small companies with lower hiring volume (like a small non-profit) are more likely to read a cover letter than a hiring manager at companies like Amazon o r KPMG.In my opinion, if you want your cover letter to be read, do these things:Don’t apply onlineEmail your resume to a recruiter or hiring manager instead.Don’t make it an actual “letter”Instead, make it the body of the email with your resume attached. When people attach a letter AND a resume to an email, let me just say only one attachment is getting opened, and it’s always the resume. So don’t even bother.Keep it short and to the pointLike seriously, five sentences is all that’s necessary. If you’re in sales or something maybe a few bullet points. But no multiple paragraphs. Long cover letters are simply not going to get read.Tailor itGet the name of the company right in the cover letter. When I did campus recruiting for new grads at Expedia, 1 out of 2 times, the candidate got this wrong. They were applying to companies at such volume it wasn’t uncommon to see “I’m excited about the possibility of an opportunity at Microsoft or Google or some other company that was not the company for which I worked.”Inject some personality into it … pleaseIf your cover letter sounds like that of everyone else, you have completely defeated the purpose.Similar to “objectives” on a resume, cover letters are a bit of a throwback to another era in job hunting where we didn’t have fancy applicant tracking systems that connected a candidate’s application with a tangible job/requisition. But for some reason we want to continue this exercise, so we may as well do it with more flair.I would also say cover letter requirements are industry specific. In tech one of the more evolved industries, I feel like they’re totally unnecessary. One of the main reasons candidates seek me out is because they dont just want to switch jobs â€" they want to switch careers. I recently had a candidate reach out to me because she wanted to leave her legal career after spending 20 years in her position. She knew this was not going to be easy because her role is  very niche and only found in law firms. As a result, the skills she built up may not be very transferable. Additionally, because she worked her way up in her role, she was also earning a very comfortable salary and wasnt sure if she would be able to find something comparable. It can seem daunting and scary to make a move like this, but with some helpful advice, it is possible to switch careers! 1. Have Realistic Expectations Depending on how drastic of a career change you are making, its important to realize you are likely taking a few steps back in order to learn about this new position or industry. Just because you were a manager with a six-digit salary in your old job does not mean you are entitled to that same title and salary in your new career. When determining what a new career might look like, I always encourage candidates to leverage the skills they have already built up over the years. However, sometimes a candidate wants to shift gears completely, and if that is the case, it is important to know they will likely have to accept a salary cut and invest in additional education or training in order to present themselves as a viable candidate. 2. Have a Solid Plan of Action Now that you have decided what career you want and understand what its going to take to make it  possible, you should create an action plan. Most people are unable to quit their jobs until they have another job lined up, so its important to understand what skills and qualifications you will need and how you can attain them while still maintaining a full-time job. Do you need certifications or licenses? What software does this role require? A lot of major universities offer extension courses and certificate programs that can be taken online or part time, and there are easily hundreds of video tutorials and trainings on Excel, Quickbooks, and other programs a new position may require. I also recommend looking into nonprofits or other organizations for which  you can volunteer in order to gain relevant experience. Once you understand what it will take to become a marketable candidate in your  new field, you should also outline what kind of resources this will require, as many licenses and certifications are costly and time-consuming. 3. Join Professional Associations Research  the professional associations related to  your desired new career, join the local chapters, and attend as many meetings and networking opportunities as you can. Through professional associations, you will likely meet directly with hiring managers or people who can put you in contact with hiring managers. This will also show a dedication to keeping up to date with the latest trends related to this profession. Professional associations also usually have job boards, LinkedIn groups, hiring events, and relevant training seminars that can help you out in your search. 4. Find a Recruiter in Your Desired Industry Finding an agency recruiter within the desired industry can be a huge help to your job search because recruiters usually work directly with hiring managers. If you were to apply to a job by yourself, a hiring manager might look at your resume, not immediately see the relevant experience, and pass you over as a result. However, if you are working with a recruiter, they will take the time to understand your background, motivations, and the goals of your job search. Then, they will be able to explain all of this directly to the hiring manager. Most recruiters have long-standing relationships with these managers and have recruited for them in the past, so they will also be able to coach you on how to prepare for and ace an interview. 5. Create Several Versions of Your Cover Letter and Resume Most recruiters will spend less than three minutes reviewing a resume, and if the right experience doesnt pop out immediately, chances are the resume will go in the trash. When applying for positions that might not directly relate to your previous experience, you should tailor each resume to the position that you are applying to. Be sure to pull specific bullets from the job description and explain how your previous experience is relevant. In your cover letter, be sure to explain your motivations for your career change and why you are so passionate about this job or industry. There are also many professional resume writers who are experienced in preparing transition resumes, so it may be  well worth the investment if you need some extra help. With only 25% of applications passing the test, its crucial that you follow these tips to optimize your resume for ATS. You feel crushed you think some  hiring manager on the other end actually read through the entirety of your résumé  and concluded that you weren’t qualified for the job. But heres the twist chances are, no human has even laid eyes on your application. The truth?  You  were probably rejected by résumé reading robot called an Applicant Tracking System (ATS). Welcome to the 21st century. Large and even medium sized firms are using ATS to deal with the hundreds, if not thousands of applicants who are applying to the same positions every day. This résumé reading software allows these companies to automate, streamline, and manage the hiring process. Why  are companies allowing robots  to make human resource decisions? Its all about speed. Going through résumés to screen applicants is tedious work. But the ATS speeds up this process by identifying candidates whose résumés contain key experiences and skill sets that match the qualifications employers are seeking. According to a popular study conducted by search services provider Preptel, as many  as 75% of the candidates don’t make it past the ATS screening. It may seem brutal,  but this screening process does the job of whittling down a cumbersome  applicant pool into just a handful of applicants that the human hiring managers can review more closely. What does this mean for you? Heres the takeaway for living in the age of résumé  reading robots   a well-crafted, ATS friendly résumé  is absolutely critical to a successful job hunt. Qualified candidates that fail to make an ATS friendly résumé will get rejected, period. After combing the web and consulting some of our in-house experts at Resume Genius, we zero in on the 4 most common reasons why résumés of even the most qualified candidates fail to pass screening. Reason #1: The ATS can’t actually process your  résumé Warning: The ATS will fail to read your artistic additions to your résumé. Although a human hiring manager might appreciate a little flair, the  résumé robot will simply incinerate your  résumé without a second thought. Fixability: Easy It would be a shame for your résumé  to get screen out because the ATS is unable to read it. Basic rule of thumb: keep your fonts and formatting simple. Sometimes the  ATS will use  a built-in optical character recognition (OCR) software to processes your digital résumé. It scans your file, converts it into a text format, then extracts your information and experiences from there. While the ATS is getting better at reading PDF files, it’s still safer to feed the system a Word or Text file. Do away with any adjusted spacing, newsletter formatting, lines. Go with the clean, standard fonts like Arial, Verdana, and Times New Roman. Scrap inventive layouts, graphics, or artifacts that affect the readability of your résumé. Reason #2: The ATS doesn’t recognize the headings you used Applicant Tracking System software  is built to sort your experiences based on the résumé’s section headings. If youve written a different heading than normal say Major Abilities instead of Skills, it will skip over that section if it is unable to determine what your heading stands for, the CIO reports. Fixability: Easy People like to get creative with headings, thinking that it will help their résumé  stand out. Unfortunately, unconventional headings can actually hurt it. Help the software do its job. Use the standard headings “Work Experience”, “Skills”, “Publications” so you don’t stand the risk of the résumé  bot placing your qualifications under the wrong categories, or misreading your headings altogether. Reason #3: Your résumé  lacks targeted keywords By now, youve  formatted your résumé  properly, and used normal headings. Heres the meat of how an ATS actually reads your résumé. Its looking for targeted keywords. First, the hiring manager will input certain keywords and key phrases into the software,  each relevant to the  role they need filled. For example, an software company hiring manager might use these keywords: Python C++ Javascript Coded Programmed Next, the ATS software will read through each résumé, and determine whether the it  has enough keywords and key phrases to pass through the screening.  If the percentage is high enough, your résumé will successfully be reviewed by an actual human. Fixability: Medium Your ability to use the right keywords depends on two things: Do you actually have the relevant skills, abilities, education, and work experiences? If you do have all or some  from #1, doing good research and giving your résumé  a hard look-over will get you through the ATS How to select  keywords The best place to begin is to read  the hiring managers very own job description. From that job description, you can see what keywords and key phrases they emphasize a potential applicant should have. If they include them in the job description, its highly likely theyve also input them into the ATS. The image below contains a  real example of a librarian job description, and the image next to it reflects what we believe are important keywords a librarian applicant should include on their résumés: GREEN HIGHLIGHT: Keywords that are CRITICAL to getting past the ATS. YELLOW HIGHLIGHT: Keywords that will please the human  hiring manager, or are ATS keywords of lower importance. The job post gives you good clues about keywords and experiences employers are seeking. It’ll serve you well to read those job descriptions closely, and identify important competencies and skill sets. Place emphasis on these matched experiences in your résumé. It’s also helpful include both specific and general keywords in the mix. ATS uses all of these keywords into certain job functions. For your previous position as “team leader”, include job-specific buzzwords such as “coordinate”, “manage”, but having the general keyword “project coordinator”, “project manager” will help to strengthen your résumé. Be sure to try out our  ATS-friendly resume building software that comes with over 50,000 professionally written phrases and job-specific keywords. Reason #4: Your résumé  has too many nonspecific keywords Some have suggested hacking the résumé  bot by submitting two or three-page long résumés that exhaust all keywords that are relevant to the job.  Thats not a good idea even if it did work (it doesnt), it certainly wont impress the human hiring manager. ATS software ranks your candidacy based on how specifically your résumé matches keywords and phrases in a job description. Some software even looks for how uniquely the work experiences you listed match the job requirements. Fixability: Medium Heres the rub  you can’t stuff your résumé  with an exhaustive list of experiences and hope to game the system into thinking you’re a perfect match. Having off-target keywords can score your résumé  down on relevancy. Use the instruction from #3 to research relevant keywords and ensure that your résumé  is concise and targeted. To the greatest extent possible, your résumé  should  uniquely match the requirements in the job description. To sum it up: the bots are getting better at contextualizing résumés, and recruiters are always aiming to interview candidates whose experiences adhere the most closely to positions they’re seeking to fill.  Therefore, having targeted, job-specific keywords throughout your résumé is more important than ever. Reason #5: Your résumé  lacks industry and company jargon or  abbreviations Experts suggest that adopting industry jargon or even  including a  company’s corporate lingo  within your résumé  is a smart choice. If you think about it, its only logical for the hiring manager to  input  industry jargon and abbreviations into an ATS. Therefore, you will need to optimize your résumé  to include these terms wherever possible. Fortunately, this is very simple to do. Fixability:  Easy Weave relevant jargon and terminology into your résumé, and spell out the abbreviations and acronyms DO NOT ever simply include an acronym or abbreviation by itself on a résumé. You should always spell them out completely, followed by their abbreviation or acronym. Acronyms with  Spelled out Examples Federal Bureau of Investigation (FBI) agent with 10+ years of experience. To sum it up: a résumé  with clean formatting and clear, targeted language gets you through ATS screening. Once you land that interview, however, it would be advisable to have a more descriptive and eye-pleasing version of your résumé  ready for your human recruiters.
